We all know the best candidates are the ones "not looking", they're usually the candidates that need to be as we recruiters call it, unseated or re-seated in the opportunities we have. They are difficult to get a meeting with, and usually say "no thanks, I'm happy where I am at". They're heads down, quietly doing exceptional work, "sometimes" getting paid less than they're worth, and assuming that's just how it goes. Meanwhile, the loud ones, the ones with the perfectly curated resume and the "open to opportunities" banner, are usually not the ones we're looking for in this instance.
Anyway, this is the story of how we found the person nobody else did, after 12 weeks of searching had left everyone else empty-handed.
The Brief: A Proper Needle-in-a-Haystack Job.
A well-known Brisbane organisation needed an Executive Engineering Manager. Specific requirements, unusual requirements - a unique business (to say the least), and the role had been sitting open for over three months. To make it more fun, it was an "open" search by this point, meaning multiple agencies were now "all over the role". On paper, the market looked cooked. Every obvious candidate had been seen, assessed, and passed on. The easy wins, 100% gone.
The Problem With Resumes (and the Algorithms That Love Them)
When we first pulled up this candidate's profile, it was ok, lacking a lot of info, seemed like unrealised potential, it wasn't the kind of resume that makes an AI recruiting tool light up with excitement. You see that's exactly the problem with how most people hire. In a world built on keyword matching and automated filters, this candidate would've been quietly buried, a perfectly good human being lost in the noise because they didn't write their resume like a search engine optimisation project.
We didn't send an email. We called, booked a meeting, as we were going to be in the area, got in the car and went to meet them face-to-face. We wanted to craft an experience for this candidate that was all about human > algo, and what we found was a sharp, thoughtful professional with exactly the X-factor our client had been searching for. They weren't on the market. They weren't updating their profiles on Seek or lurking around the job boards, they were going about their business and doing a great job doing so.
They thought they'd found their forever role and were perfectly content, which, honestly, should've been the first sign they were quality.
The Play: Stop Pitching, Start Asking Better Questions & Listening.
Our job at that point wasn't to sell them a job description. It was more about digging into their current role, which we'd already heard about from their colleagues in years gone by, (where experience counts). Then our job was to hold up a mirror and show them what their career could look like if they stepped into a role that actually matched their level. We were the trusted bridge between someone who didn't know they were undervalued and an organisation that desperately needed what they had. Backing our intuition, we redressed their resume to be accurate and continued our process. Presented a candidate the client hadn't seen in three months of looking. Simple, really. Just not easy.
The Result.
Being able to help a worthy professional, go from an ok role where they were well under paid at $110k salary to a market-aligned $150k + Super is meaningful, sure. The real win though? The fit. 7 months later: The candidate is enjoying their role, they're energised, and wondering why they didn't make the move sooner, (as many always say). The client filled a critical leadership gap with someone they genuinely wouldn't have found otherwise. Welcome.
A critical Engineering Lead found through face-to-face engagement after 12 weeks of failed agency search. Still thriving 7 months later.
The Lesson in All of This.
If you're hiring, the best person for your role probably isn't currently interviewing. They're not refreshing job boards daily. They're not "actively exploring new opportunities." They're working, and they'll only move for the right conversation with the right person at the right time.
